Career ladder

Hello fellow CDI, my director wants me to devise a CDI ladder for retention. We are a small group of 3 CDI , plus me team lead. We are under Case mang director who  does not want the typical ladder of (CDIS, level 1, 2 and 3.)

She prefers to have a ladder that  CDIS can gain points by, volunteer experience, level of degrees, years of experience, and subject matter expert.

I am able to define all of the above, but I am stuck with defining a CDI who  is a subject matter expert.

I was looking for any thoughts. Thanks in advance.
